培训需求分析在跨文化交际培训学术文献中较少谈及,而其本身其实对整个培训起着重要作用。本文就此问题进行了探讨,并建立了一个跨文化交际培训需求分析模型,旨在1)根据现有的文献总结出培训分析所涉及的各个方面及要点建立一个可适用于各种跨文化交际培训的需求分析模型;2)以科学的方式了解跨文化交际培训方面的相关从业人员、有过该方面培训经验的人士以及最初提出培训需求的组织对模型中每一个组成部分的意见和建议,在得到信息反馈后,对模型进行修改。研究者希望该模型能为跨文化培训专家及相关专业人士提供参考,促进培训顺利实施,并对培训结果施以积极影响。研究者以相关领域内的学术文献及通用培训需求模型为理论指导,提出了一个四阶段模型,分别为:准备阶段,分类对象分析阶段,数据收集和分析阶段以及分析结果运用及设计阶段。其中,分类对象分析阶段又分为:组织分析、任务分析和个人分析等三方面。本研究采用了问卷调查及访问的方式,以检测所建模型的恰当性及实用性,并将所得受访者的信息反馈加以选用,对模型做出改善。问卷受访对象人数为90,实际返还有效结果人数为84,就模型中的每一个步骤的重要性进行了考察。随后又对部分问卷受访人进行了访谈,了解了其对以下两个问题的看法:1)该模型是否已经包含了所有的需要环节?2)该模型有哪些优势和不足?访谈结果进一步巩固了问卷结果,且更深入地完善了该模型。研究结果显示,本文初建之模型基本得到了受访者的赞同。受访者对模型的用词以及包容性方面提出了建议,并得到了采纳。在总结了各方观点后,研究者提出了一个新模型,并期待将来的有志之士能够进一步测试其可用性,并加以完善。研究者同时还发现,尽管受访者普遍表示了跨文化培训需求分析的重要性,但是在具体实施过程中,由于时间、资金、人力方面的不足,常常简化甚至省略了这部分的工作。在此,研究者希望在今后的研究中,有志之士可以在完善模型的同时,探讨实施过程的阻碍因素,并对此提出设想和建议。
